This thesis explores pluralistic organizations, like Hospitals. These appear remarkably stable and improbable which promopts the research interest to explore their plurality, stability and deliberate change. Drawing on literature on routine Dynamics and paradox, the empirical findings show that pluralistic organizations are inherently paradoxical. They handle this paradox through decision-making practices which in my case invisibilize contradictory tensions. Deliberate change within such a setting requires establishing and enacting reflection settings so that organizational members can observe and act upon changes as they unfold.
